CASE STUDY ANALYSIS

PERMAJA MONTESSORI SCHOOL

(The case of Miss Joan)

INSTRUCTIONS: (30 pts)

● Read and understand the case and make your own analysis.

● The facts are given. All you need is to supply the necessary

information by answering what is being elicited from the given

situation.

FACTS:

Miss Joan was hired as Assistant Librarian at Permaja Montessori School

immediately after her graduation from the Philippine Normal University. She

had very good credentials and graduated with honors. During the last two

years, her performance was found to be very satisfactory. She was very

diligent in her duties and responsibilities. Recognizing her good

performance, she was promoted to the position of Chief Librarian.

Miss Joan has a staff of four employees who are all secretarial graduates.

Miss Yolly has been with the school for ten years and is a mother of two

young boys who are also enrolled in the school. Miss Carol has been in the

school for eight years, and a mother of a young girl, eight years old, and in

the second grade also in the same school. Miss Carol is legally separated

from her husband who lives far south. Miss Rhea is one of the youngest

about the same age as Miss Joan. Mr. Armando Loyola is a male employee

who is one of the pioneers of the school and very closely related to the

owner.

In a closed-door meeting with the President and the Board of directors Miss

Joan reported the following:

I was the youngest employee in the library when I was hired. During the

period of my employment, I found out that it is hard to supervise older

employees. They have less education and refuse to improve their

academic qualifications. I find difficulty making them follow instructions and

cooperation seems too difficult to attain in the library. Even if meetings are

held to discuss issues and concerns of the students still, refuse to

cooperate. I think there is a problem with keeping peace and harmony in

my department.

Our old employee, in particular, does not try to get along with others in the

department. She takes separate lunch and coffee breaks. Every time we

plan some sort of social event or a simple gathering. She does not agree

with anyone else. If her idea is not carried out. She gets mad and will not

cooperate with anyone else. It is really hard to know the best way to handle

such a situation.

PROBLEM/S:

● Miss Joan had a hard time supervising older employees. ● She finds difficulty making older employees follow instructions and cooperation seems too difficult to attain in the library.

of employee discipline is not to embarrass or degrade an employee. Set High Standards. Having an established policy that is known to all employees and applied fairly can help set standards of conduct among workers.

Cons: Can cause low self-esteem issues

2. PROGRESSIVE DISCIPLINE

Pros:

● It provides a clear explanation of the consequences of not following the employer’s rules or not meeting expectations. ● It provides the opportunity for consistency and fairness in disciplinary procedures for different employees. ● It gives the opportunity for an employee to change behaviors. This is especially true in cases where the employee may not have realized they were breaking the rules or causing a problem. ● It gives the employer the chance to explain to the employee what actions can be taken to improve the situation; this is a chance for coaching and mentoring.

Cons: A policy is one that has a clear progression of disciplinary

actions that will be taken when an employee violates the work rules. ● Such a policy can seem inflexible; HR and managers have to make judgment calls when to deviate from the progressive steps (as may be necessary when considering all circumstances). ● It can be time-consuming to use in practice, especially for organizations with limited resources.

● If not followed consistently for all employees, this could appear to be discriminatory.

3. ORGANIZED TEAM

Pros:

● Teams Can Offer Better Solutions ● The Team Approach Can Increase Productivity

Cons: Develop teams among the members of the group and let

them plan for work activities related to good conduct as an effective organized team. ● Intra-Team Conflicts Can Arise ● So Can Inter-Team Conflict

RECOMMENDATION:

I recommend that Miss Joan should address the issue to top management so that they will be the one who will take action on what should be the best way to do so. Employee discipline directly affects the organization's success. If the problem is not solved in time, it may create a problem even in the existence of the organization. While taking disciplinary actions, top management must guarantee that an employee's negative behavior and activities will be improved and not
